Q&A: How is Frederickson Helping Clients Hire in a Tough Market?
What’s up? We're now at mid-November, when many clients start time-sensitive HR searches that must be completed or near-completed before the New Year. Many have venture capital funding or recent public valuations, and are looking for a CHRO or CPO, and other HR executives for succession planning. At this time I typically ask our teams to try to close all our searches before Thanksgiving--and usually they’re two steps ahead of me, with signed offer letters.
As we approach the holidays, I think that Thanksgiving should be a time for reflection and relaxation. Remembering where we came from, appreciating all we have, and reflecting on what we are grateful for. Acknowledging how many families in the U.S. and globally do not have food security. And remembering those loved ones we have lost to COVID. As most of us reading this have more food than we need, please keep Second Harvest Food Bank and The Food Project on your donation speed dial this holiday season, along with Southern Poverty Law Center, NAACP and The Nature Conservancy.
I’ve had so many people ask me lately if we have the bandwidth to take on new searches that I've gotten interviewed on that subject, and the answers and the stories behind it are below.
Happy Thanksgiving to all of you!

A CEO/Founder Q&A: How is Frederickson Partners Helping Clients Hire in Today’s Market?
As a Founder and CEO, I have supported high-growth companies for over 25 years through good times and bad. In the current hiring market, here are my thoughts on the top questions our clients ask about our firm, and on how to compete for and hire the best HR talent during the Great Reshuffle.
We hear the market’s crazy and many search firms can’t take on new searches. How is your business?
We’re doing great. The number of executive searches we’re starting and, most importantly, completing is at an all-time high. We help our clients get clear on their strategic People requirements. We get the right candidates in play, and we do not take on more HR searches than we can handle with a consistently high standard of client management and support.
What size is your team now?
We have eight Partner-led, experienced HR search teams, each paired with a dedicated project management and coordination team, with shared services for everything from candidate research to data analytics. No one on the team can list candidates as “reserved” or “off limits,” a search-killing tradition that some large search firms allow. Instead, we all share candidates and short-list for each other’s searches. We all win together.
What’s your organization’s bandwidth?
Cautiously good. We start new searches every day and can handle up to 40 HR searches at once and do a great job. We turn down around 40% of the searches that come to us because the roles are too low-level or not impactful enough within their organization.
What types of searches do you prefer doing?
We love doing Head of HR and People, Chief People Officer, CHRO and Head of Talent searches, and after placing the lead, building out the rest of the People team with Heads of Talent Acquisition, Total Rewards, Diversity and Inclusion, Learning and Development, HRBP and much more.
With so much of the market share, you must have a huge Do Not Call list.
We will never pull out a placed candidate, not even after five or 10 years. We believe in longevity. We understand that it takes at least three years to start doing your best work with a team with a relationship based on trust and risk taking. We do not play “musical chairs” with HR leaders.
What do you see in the market right now?
It’s the hottest market that I’ve ever seen—hotter than in 1999. The demand for strategic, experienced, global People and HR executives now starts with companies as small as two employees with $20 million in the bank and goes all the way through IPOs and into public companies. We’re working with new hot segments including foodtech, healthtech, fintech, biotech, big data, AI, retail and SaaS.
What kinds of clients do you prefer to work with?
I like CEOs and boards who listen and learn. I love teaching CEOs how to think differently about executive talent, and open their minds to better ways to interview; and how to build strong diversity into their organizations. When we’re doing a search, we temporarily become a member of our client’s team. That’s what makes the magic happen: shared values, trust and partnerships.
Why do you continue to lead the firm yourself when you’ve already had success?
Every day my team and I get to make a lasting difference in the lives of HR and People candidates as we support them in their job searches. We get to help all our clients up-level their HR teams and learn how to improve their diversity hiring. Partnering with a CEO or board to find that right HR leader is so satisfying, as my kids would say. Competing for and winning talent for clients is exhilarating when you can do it for great organizations. And helping organizations have huge exits is a joy of its own. |
